In this study I extend the individual bottom-line mentality (BLM) concept to the climate level.

BLM climates exist when employees in a group or organization perceive that achieving bottom-line outcomes is more important than anything else, including competing organizational priorities. Drawing on BLM theorizing, I argue that groups with high BLM climates are less likely to experience psychological safety. I then predict that group psychological safety is positively related to group relationship conflict and OCBI (as measured by managers of the work group). Hence, I predict that group psychological safety mediates the relationship between BLM climate and group OCBI and relational conflict. I tested the model across a number of organizations in different industries and found general support for the hypotheses.
